Abstract

This thesis addresses the use and implementation of telework models, focusing on the guiding research question of the extent to which such work models represent added value for senior workers (55 years and older) specifically within the German information technology (IT) industry considering the given circumstances of the COVID-19 crisis. Following this key research question, this thesis presents an in-depth literature review that first addresses the fundamental changes in the world of work. Digitalisation and the successive digital transformation of business life, alongside its effects on society, are handled afterwards. This section is then followed by a discussion of concepts such as increasing globalisation, automation, and social changes in society. The presentation of these changing working and living conditions provides the basis for an intensive examination of the challenges of working life, whereby the perspectives of both leadership and human research management (HRM) and the employees themselves are addressed. Based on this analysis, various aspects of the implementation of telework models become the focus, and the ensuing opportunities and challenges are discussed. Both the technological and organisational-administrative perspectives are considered, and they are also discussed in the context of the COVID-19 crisis as 'prescribed telework'. This particularity - which results, for example, in social isolation as a countermeasure to the COVID-19 crisis - also shapes the empirical work in parts. These chapters are followed by a mixed-method approach that combines quantitative survey methods with qualitative interviews, which are discussed accordingly in the research work. The quantitative perspective mainly illustrates correlations between different aspects of employee satisfaction and loyalty and the use of telework. It thus clearly focuses on the possible effects of this working model. The qualitative perspective focuses more on the implementation of corresponding models and questioning the extent to which the challenges of ageing employees can be alleviated or addressed through the implementation of telework models. In this context, it is also assessed how the COVID-19 crisis has changed the working model in many companies and led to a significant increase in the spread of work-from-home. The research work concludes with a critical discussion of the results found in relation to the research question. Methodological limitations are thus addressed, as well as the critical role that the social and economic consequences of the CO VID-19 crisis have had on this specific topic and the extent to which they may have led to possible discrepancies between the assumptions derived from the literature and the empirical findings.
